Diversity is not enough: how to create an inclusive work culture

Now more than ever businesses are turning their attention to diversity and inclusion to drive their culture transformation. While this is a fantastic start, there is a tendency for the terms ‘diversity’ and ‘inclusion’ to float about in meetings or conferences without turning into tangible business practices. Harnessing diversity in the workplace is only the first stage to change a company´s corporate culture - inclusion is the final objective.

So what is the difference between diversity and inclusion? Diversity integrates new perspectives into the company framework and reflects the different needs of its customers. Inclusion ensures each individual – within the organization - is given an avenue to professionally grow and succeed, where differences are respected and accommodated.

Making individuals, regardless of their background or identity, feel valued and capable of achieving their full potential rather than having to conform to an organizational status quo is the true sign of an inclusive work culture. The benefits of inclusion do not end there - it rather acts as a cycle that reaps wider business benefits:

  • Employee engagement: Brings value and purpose to the company’s individuals, seeing their unique perspectives as an asset to the organization.
  • Talent retention: Retains talent in the long-term and better meets the needs of its diverse customers.
  • Sustainability: Leads to sustainable business practices that support all sectors of society.

Enabling individuals to express themselves at work regardless of their circumstances or background goes hand in hand with sustainable company success. When it comes to diversity and inclusion, no ‘one-size-fits-all’. Businesses need to ensure that strategies in place support individuals on a one-to-one basis. Taking the extra leap to really engage and develop each employee on an equal and fair footing is essential in the modern workplace.

So, what steps is Santander CIB taking to create an inclusive corporate culture?

A key first step for Santander CIB is raising the number of women in the Group’s senior leadership positions to 30% by 2025 - but the initiative does not end there. To transform diversity into inclusion, Santander CIB is supporting various initiatives to lift equality between men and women, developing specific programs to boost diversity at a local level, aligned with Santander’s corporate culture.

While this is a fantastic start for Santander, the road to an inclusive workforce is a long and complex process. Initiatives need to be implemented on a regular basis and constantly reviewed as the employee framework expands to include a more diverse workforce.

Inclusion is all about giving employees a voice to share their thoughts and the flexibility to work in comfort, being able to manage their personal and professional lives.

At Santander CIB, the introduction of sustainable, company-wide diversity and inclusion policies is essential. In 2019, we defined diversity and inclusion principles that set minimum standards across Santander’s global markets, aiming at unbiased policies, tools and systems to improve talent management and pay equality.

Santander also runs various programs aimed at supporting SMEs led by women and entrepreneurs, providing them with networking opportunities, education and marketing campaigns.

The road ahead

There is always room for improvement but the fact that Santander achieved the highest scores of Bloomberg´s Gender-Equality Index 2020 and that it was recognized as the most sustainable bank in the world by the Dow Jones Sustainability Index is encouraging. In addition to that, Santander was recently recognized as the best bank in the world for diversity & inclusion by Euromoney.

It is high time for companies to collectively create an inclusive and supportive work culture for their employees. As said, the process won’t be easy, but it is vital to bring about change in the workplace - and society at large - giving people the opportunity to feel valued, professionally thrive and ultimately, make their own contribution to society.

Senior Executive Vice-President and Global head of Santander CIB

José M. Linares is Senior Executive Vice-President of Banco Santander and Head of Santander Corporate & Investment Banking (SCIB), having been appointed on 1 June 2017. He reports directly to the Group CEO and is also a member of the Executive Committee. Prior to joining Santander, José María Linares spent more than 17 years at J.P. Morgan in a number of senior roles in New York, Hong Kong and London. His previous position, starting in 2011, was Managing Director and Head of Global Corporate Banking in Europe, the Middle East and Africa (EMEA). He was also Vice-Chairman of the Board of Directors of J.P. Morgan Bank International, a member of the EMEA banking leadership team and Vice-Chairman of the Balance Sheet Committee.

Previously, José was Head of EMEA and Asia Pacific Equity & Derivatives Research, based in London, and simultaneously a member of the Global Equities Executive Committee and Commitments Committee.

Prior to moving to the UK in 2006, José spent three years in Hong Kong as head of APAC Equity and Derivatives Research. Before taking on his role in Asia in 2003, he was Head of Latin America & Central and Eastern Europe, the Middle East and Africa Equity Research. He was previously J.P. Morgan’s Senior Global Emerging Markets telecommunications analyst, based in New York.

For many years, he was rated as the top Telecom Equity analyst in Emerging Markets. He started his Wall Street career covering Latin American stocks at Morgan Stanley.

José holds a Bachelor’s degree in Finance and Economics from Babson College, where he graduated summa cum laude, and an MBA from Columbia University. He is also a Chartered Financial Analyst.

With an international career spanning over more than 25 years in banking, Mariano has spent a large portion of his career in NY, where he worked for several international financial institutions as well as for Cargill. He joined Santander US in 2011 and relocated to Buenos Aires in 2018 where he held several roles, the most recent as head of Banking & Corporate Finance Argentina for the last three years.

Regional Head of Santander Asia Pacific

Antony Hung is the Regional Head for Asia Pacific of Santander Group and is responsible for the Group’s business in Asia Pacific, with branches in Beijing, Shanghai, Hong Kong and Singapore.

Before his current role, Antony was Asia-Pacific Head of Global Banking and Markets and, prior to joining Banco Santander, he was President for Asia excluding Japan for Capula Investment Management Asia Limited and Chairman of its Asia Investment Committee.

Previously, he worked at Bank of America Merrill Lynch as Managing Director and Head of Asia Pacific Global Wealth Management as well as a member of the Global Wealth Management Executive Committee and Asia-Pacific Executive Committee.

Antony was also previously Head of Fixed-Income, Currencies and Commodities for the Pacific Rim region at Merrill Lynch, which he joined in 1993 from Salomon Brothers Asia, where he was Vice-President in Fixed-Income Sales. Before that, Antony held senior positions at CEF Capital Ltd and Exxon Chemical Asia Pacific Ltd.

Antony holds a BBA(Hons) and an MBA from The Chinese University of Hong Kong. He is a Fellow of the Hong Kong Institute of CPA and a member the Association of Chartered Certified Accountants in the UK.

Ignacio joined Santander in 1994. For the last 30 years, he has held positions of responsibility within SCIB, both at a global level and in Brazil, where he headed the business for six years. Since 2016, he has been in charge of the Global Debt Financing business and is currently Board member of Banco Santander Peru, and of Caceis Bank.

Ignacio holds a bachelor’s degree in Economics and Business with a major in Finance from the Universidad Complutense de Madrid and an MBA from the University of Houston.

David Hermer

Head of Santander CIB US

David joined Santander in August of 2023 as Head of CIB US and was appointed Directing Officer of Banco Santander SA New York Branch in January of 2024.  David has over 30 years’ experience in investment banking, having spent significant time in senior roles at Credit Suisse (CS) where he most recently was Global Head of Equity and Debt Capital Markets.   David was a member of various committees, including Global Investment Banking Management Committee, Equity Valuation Committee, Reputational Risk Committee, and Managing Director Promotion Committee.  

David joined CS in 1994, where he focused primarily on equity products. He ran the bank's US Equity Syndicate desk, Global Equity Syndicate, US and later Global Equity Capital Markets, and served on multiple local management committees. Prior to joining CS, David spent five years at Lehman Brothers. 

David was a Morehead Scholar at the University of North Carolina at Chapel Hill, where he received a BA in Political Science.

Darren Jones

Darren Jones is the head of Global Banking. He is a member of the CIB Global Executive Committee and the Banking & Corporate Finance Global Executive Committee.

Darren joined Santander in January 2018 as Head of UK Banking & Corporate Finance. Prior to this, Darren spent over 30 years with Barclays, where he was Head of UK & Ireland Corporate Finance within the Investment Banking Division. Darren was responsible for raising over $400bn in debt and equity for clients in many transformational transactions. He also held a number of senior management positions, including Global Head of Structured Trade and Export Finance and Head of Capital Strategy, EMEA. Darren joined Barclays Capital in the late 1990’s from Barclays Group, where he had held a number of strategy, client management and senior project roles, both within the UK and overseas.
